Employee Retention and Satisfaction Study
Previously, sanofi aventis managed recruitment in an ad hoc way. Recruitment was largely reactive with over 25 suppliers; HR had no way of accurately measuring costs, time to fill or quality of hires. Low levels of employee engagement and relatively high staff turnover were also key concerns.
Sanofi aventis wanted a fully outsourced and measurable national recruitment solution to provide quality improvements across all areas of the recruitment process. They also wanted a partner aligned to their values who would provide services under a flexible, open and collaborative arrangement.
Specifically the outcomes require were:
- Clear accountability for recruitment
- Proactive and creative sourcing
- Better support for hiring managers
- Better quality hires
- Reduced time to fill
- Improved retention
The RPO Solution
In May 2008, Hudson RPO implemented an onsite solution of recruitment specialists operating as a fully integrated part of the sanofi aventis HR Team. The onsite team are based at sanofi aventis premises, living and breathing the sanofi aventis culture and values. Several Hudson RPO recruiters have been awarded ‘Believe’ Awards which are sanofi aventis’ award for ‘Living the Values’ over and above expectations.
The team recruits nationally and in New Zealand and provides an end to end solution, underpinned by customised technology, covering internal and external recruitment and utilising proactive and creative sourcing strategies to target talent.
Further, Hudson’s onsite solution has also helped craft sanofi aventis’ Employee Value Proposition and has rolled out creative communications tools (e.g. referral cards, internal ‘Careers at sanofi aventis email’) to maximise the impact and brand message assisting in the achievement of a 20 percentage point improvement in their latest engagement score.
In 2009, the on-site team filled 256 positions. This includes co-ordination of all temp/contract positions and some work in the manufacturing/operations division.
- From 2007 to 2009, sanofi aventis realised the following outcomes:
- Time to fill decreased from over 40 days to 24 days
- Percentage of direct hires increased from 55% to 88%
- 98% retention of new hires
- 100% manager and candidate satisfaction
